Рассмотрена постоянная проблема нигерийской бизнес-среды о том, как достичь успеха в предпринимательстве, несмотря на повторяющиеся недостатки в работе сотрудников, такие как отсутствие мотивации, недостаточные навыки и сопротивление инновациям. Опираясь на социологию культуры и теории организационного поведения, авторы исследуют вопросы о том, как предприниматели стратегически справляются с этими внутренними ограничениями, повышая устойчивость с помощью адаптивного лидерства, символического капитала, неформальных сетей и местных культурных норм. Данные получены в ходе проведенных экспертных интервью с представителями избранных малых и средних предприятий, функционирующих на территории Нигерии. Сделан вывод о том, что предпринимательская устойчивость — это не просто вопрос личной воли; она формируется в культуре и поддерживается с помощью целенаправленных социальных практик, включая ритуалы мотивации, коллективную ответственность и символическое вознаграждение. Такие практики помогают бизнес-лидерам справляться с системным дефицитом рабочей силы, сохраняя динамику организации и конкурентные преимущества. Полученные результаты позволяют понять, каким образом укоренившиеся в культуре методы управления способствуют устранению структурных уязвимостей, свидетельствуют о необходимости согласования устойчивости с социокультурными факторами в изменчивом бизнес-ландшафте Нигерии.</p></abstract><trans-abstract xml:lang="en"><p>This article explores the relationship between employee weaknesses and entrepreneurial resilience within the context of cultural management practices in Nigerian enterprises. It addresses the persistent challenge in the Nigerian business environment of achieving entrepreneurial success despite recurring employee drawbacks, such as lack of motivation, insufficient skills, and resistance to innovation. The authors used the sociology of culture and theories of organizational behavior to explore the issues on the way the entrepreneurs strategically address these internal constraints, enhancing resilience through adaptive leadership, symbolic capital, informal networks, and local cultural norms. Data were collected through expert interviews with representatives of selected small and medium-sized enterprises (SMEs) operating in Nigeria. It was concluded that entrepreneurial resilience is not simply a matter of individual will; it is culturally created and supported through purposeful social practices, including motivational rituals, collective responsibility, and symbolic rewards. Such practices help business leaders cope with systemic shortage of manpower while maintaining organizational impetus and competitive advantage.
